Who Am I and Why Should You Listen to Me?

Emeric McCleary is my name.  First generation U.S. born. Mexican-American. Not politically correct. I tell it like it is.

Blame Two Sexy Mexican Women

Grandfather McCleary, an Irish-American miner prospecting for Mexican copper, found something more valuable in Sonora, Mexico....a beautiful Mexican bride.

My other grandfather, a Hungarian, left Europe after WWI and settled in Sonora, Mexico.  He too fell in love and married a gorgeous Mexican woman.  My grandmothers' maiden names are Gallegos and Leon. Babies were made. A couple of them became my parents.

My dad came to the U.S. from Mexico at 16 to work and send money home to support his family.  Dad got drafted. After the Korean War, my dad met my mom while visiting his parents in Mexico. Got engaged, married and brought his bride to Los Angeles.  My parents still live in LA.

Spanish is the first language I learned.  I live, eat and breathe Mexican culture. No, you can't profile me because my skin is white. I pledge allegiance to the U.S., One Nation under God, and my blood is as Mexican as Blue Agave Tequila.

I graduated from the School of Business at the University of California, Berkeley. Class of '83. I live in Northern Kentucky with my wife, two kids and our cat Luna.

BUT, just because I was born and raised with Mexican culture, and graduated from one of the top business schools in the country, doesn't mean I automatically know so much about the secrets to successfully working with Mexicans.  It's been hard work, frustration, years spent on tedious research, and trial-and-error. A true labor of love.

Here's how I came to know what you'll soon be able to discover....

I Surveyed 3,562 Mexican Workers Just Like Yours

Over the last 21 years I surveyed 3,562 (at last count) Mexican-born workers in the U.S...just like yours with education levels between zero and 8th grade.

Why Did 3,562 Mexican Workers Talk with Me?

Because...I'm one of them (and not their boss or company owner).  Most Mexican workers willingly talked about their work complaints, challenges, thoughts, feelings, family, dreams and desires.  Others were afraid to talk because they thought management might retaliate.

When I began surveying, my goal was to find out why American employers, were so frustrated and having such a difficult time "breaking down the barriers" between them and their Mexican workers.

Some of the frustrating barriers  were "symptoms" of deadly profit-killing problems like a lot of "I don't knows", skipped maintenance, projects having to be re-worked.

And more, like time attitudes, motivation issues, deadlines missed, productivity dragging, extra service calls, ignoring safety rules, worker jealousy and sabotage, and odd illogical excuses.

The Mexican workers also had a hard time seeing the "big picture."

So, like a typical doctor treating symptoms, the American employers' first logical diagnosis was...

American Employers Assumed Language Caused the Major Profit-Eroding Problems-So We Started an Intense Communication Program

I'm embarrassed to admit it, but my ego got in the way. I also thought the problems were mostly because of the language (some managers were real jerks, too).

So the employers invested time and money to make the language problem go away by trying "communication" strategies.

Employee meetings were held at the same time on the same day every week or so.  Formal and "tailgate" training happened often. American managers were offered Spanish lessons. Mexican workers were offered English lessons.

Training materials and instructions were translated into Spanish.  They even used interpreters and pictures (for non-readers).  American managers carried English-Spanish pocket cards with words and phrases to use on the spot.  This all helped some...

....BUT the problems and frustration didn't go away.

The American employers couldn't put their finger on it. Profits were OK by industry benchmarks or "norms". They assumed if the Mexicans spoke English, the issues or "symptoms" would go away. Profits should automatically improve.  Most of the Mexican's, when offered, would make excuses why they couldn't take English classes.

And since most other employers of Mexican workers were having the same problems, it was labeled an industry "norm."  That means normal results.  Like a C average on a report card. The American employers also guessed it was "just the way Mexicans work... at least they show up...

...maybe we should just put-up with it and "budget" for the frustration and mistakes?"

Now ... I hope you're sitting down.

Here's the "I could've had a v-8 slap"...

Like a Medical Investigator Discovering a Fatal Mis-Diagnosis, I Discovered Language Issues Only Caused 15.4% of the Problems.

That means 5 out of 6 problems had nothing to do with language!

And it's nearly impossible to get Americans or Mexicans to speak a 2nd language, so why spend so much time and money on 15% of the problem? Because that's what seemed obvious, to Americans.  But how wrong we were.

Because Americans Manage Mexicans...

Like Americans...And It Simply Doesn't Work

So...you end up relying on management techniques preached by U.S. business schools, feel-good politically correct management training seminars, and good ol' fashioned trial-and-error.

And how foolish of us to think we should manage everyone the same way.

My Berkeley business school professors NEVER talked about managing a Mexican workforce.  They cared more about glamorous business like investment banking, hi-tech, and real estate finance.

Business schools don't care about your Mexican workers with education levels peaking at 8th grade.  It's not sexy. It doesn't attract big dollar grant money or shiny prestige. Forget about a lucrative book deal.

Is Assimilation the Answer?

As Americans, we've frustrated ourselves by thinking everyone who comes to this country should assimilate -that means we all speak, act and behave the same way.

Your Mexican workers assimilating are about as likely as our President handing bail-out money to small business owners like you and me.

American Managers Aren't Taught How to Manage Mexicans

And that's not all...American managers stubbornly insisted they were not the cause of the problems because they didn't see the same "symptoms" with typical American workers. Once again, if we manage everyone the same, shouldn't we get the same results from everyone?

Using American management style on Mexicans promotes profit-eroding mistakes and behavior.  Because Americans unknowingly create disrespect, distrust, crush morale and make it difficult at best for motivation to flourish among Mexican workers. -Mike Martinez

Oh and here's some more "symptoms" of profit-killing behavior discoveries like when Mexicans seemed to struggle to climb the company ladder.  They wouldn't all get driver's licenses. They didn't all want to use new, better, and faster equipment.

And if a Mexican worker was praised in front of his peers, sometimes it had an opposite effect than if an American was praised.
